목회자 관리론
(MANAGEMENT OF PASTOR)
서 론 (Introduction)
목회자의 관리 (the management of pastor)는 교회관리 (church management)에 앞서 갖춰야 할 목회자의 가장 중요한 부분으로서, 만일 목회자가 자신의 관리에 실패한다면 교회의 목회는 물론 실패하게 되기 때문에 무엇보다도 중요한 것이다. 그러므로 목회자는 이 부분에 만전을 기하지 아니하면 목회 할 자격을 상실하게 될 것이다.
■ 목회자의 이중적 의무 (Dual Care-responsibility of Pastor)
"Though we teach our people, as officers set over them in the Lord, yet may we teach one another as brethren in office, as well as in faith. if the people of our charge must 'teach and admonish and exhort each other,' no doubt teachers do it one another, without any super-eminence of power of degree." (Baxter, Reformed Pastor, p.51, 1989).
1. Pastoral Care for himself (목회자의 자기 관리)
2. Pastoral Care for others (목회자의 타인 관리)
(I) 목회자의 자기관리의 필연성 (Necessity of Self-management)
Anyone who does not manage himself can never take care of others.
(목회자가 자신을 관리하지 못하게 되면, 다른 사람들을 관리할 수 없다)
① The Bible says:
“--you then, who teach others, do you not teach yourself.” (Rom. 2:21, NIV)
② Moses said to Aron,
"Come to the altar and sacrifice your sin offering and your burnt offering and make atonement for your self and the people; sacrifice the offering that is for the people and for the atonement for them, as the Lord had commanded." (Lev. 9:7)
③ Oates (Professor of Southern Baptist Theological Seminary) presupposed the universal crisis in the "Ministry Crisis” (Rom. 8:22), and he insisted that minister(pastor) should cope with this problem. He insisted therefore that if minister can not solve this problem, he also never solve other's.
④ Jesus said that if a blind man leads a blind man, both will fall into a pit (matt. 15:14).
⑤ Richard Baxter that:
(1) take heed yourselves, lest you perish, while you call upon others to take heed of perishing; and lest you famish yourselves while you prepare food for them (Baxter. p.55, 1989).
(2) when you pen your sermons, little do you think that you are drawing up indictments against your own soul! (Baxer, p.55, 1989).
(3) fall a preaching a while to himself before he preaches any more to others (Baxter, p.55, 1989).
[Con] These do emphasize that a minister should manage himself before he ministers the Lord's church. This is crucial important. It is necessary for the pastor to manage himself before to manage others (church members).
(II) 목회자의 자질 문제 (Quality of Pastor)
(1) 영적인 자질 (Equipment of Spirituality)
① 중생의 필연 (born-again need: John 3:3-8)
② 구원의 확신 (confidence of salvation: 1 Cor. 12:3)
③ 말씀의 은사 (gift of the Word of God: 1 Thim. 3:16)
④ 기타 각종 은사 (all gifts: 1 Cor. 12:1-11)
(2) 인격적 자질 (Quality of Personality)
① 성격변화 (change of the depraved dispositions)
② 신앙생활의 수준과 연조 (level/years of faith life)
③ 칭찬 듣는 인물 (the praised man by others)
④ 도덕적인 인물 (the moral man)
(1) 개인윤리 (individual morality/ethic)
(2) 사회윤리 (social morality/ethic)
(3) 기독교 윤리 (Christian ethic)
⑤ 건실한 마음의 소유자 (Sound Spirit-man)
(1) 도덕적 감수성 (moral sensibility)

(III) 이상적인 목회자의 상 (Image of Ideal Minister)
A symbol of minister, for example: Paul the Apostle, minister Timothy, Pastor Kyung Jik. Han. Rev. Han is a symbolic person of the pastors who have been working in Korea. What then are the factors of the symbolic pastor of which qualification should be equipped?

(1) 사명감의 소유자 (a sense of duty for mission)
(2) 그리스도 중심의 사람 (Christ-centric person: Phil. 1:8; II Cor. 4:6)
(3) 성령의 인도함을 받는 사람 (the man who has been led by the Holy Spirit)
(3) 교회를 대표하는 목사 (representative pastor for the church)
(4) 불신자의 목사 (minister for an unbelievers)
(5) 시심, 사욕이 없는 사람 (selfless person in any things)
제1부 목회자의 자기관리 (Self-control of Pastor)
As mentioned above, pastor can not manage the flocks if he can not control himself. And Shepherd can feed the sheep because he always has been in advance.
"Now the overseer must be above reproach....self-control....He must mange his own family well and see that his children obey him with proper respect." (1 Timothy 3:2-4).
For example : School precepts of Chong Shin University (Theological Seminary)
(1) 목회자가 되기 전에 전도자가 되라 (be an evangelist before to be a pastor)
(복음전도: evangelistic proclamation)
(2) 전도자가 되기 전에 학자가 되라 (be a scholar before to be an evangelist)
(학문연구: theological study and training)
(3) 학자가 되기 전에 성자가 되라 (be a saint before to be a scholar)
(경건생활: godly life / piet life)
(4) 성자가 되기 전에 신자가 되라 (be a Christian believer before to be a saint)
(구원의 확신: the confidence of salvation)
□ 첫째로 중요한 것은 목회자의 자기관리 (top priority of pastoral management is self-control)이다.
□ 목회자의 자기관리 생활은 목회자의 자신유지 관리 (this self-control life is the management for himself)이다.
□ 이 자기관리에는 두 가지 방면이 있다 (this self-control has two aspects)
[I] 목회자의 건강관리 (Health Control of Pastor)
인간은 본래 영육으로 구성되어 있기 때문에, 자신의 영육간의 몸이 고장이 없도록 항상 자기 자신을 관리하지 않으면 안 된다
(Human being must always control himself so as not to have any trouble because he be created in the image of God, but the beast not to be so).
◉ 성서적인 질병의 원인
① 환경적인 원인 (딤전 5:28; 신 28:27)
② 과로에 의하여 (빌 2:25-30)
③ 무절제한 생활 (고전 11:31)
④ 범죄로 인하여 (요 5:12; 왕하 20:1; 대하 26:19)
⑤ 귀신에 의하여 (눅 13:19; 막 9:17)
⑥ 사단에 의하여 (롬 2:6-7; 눅 13:16; 욥 2:7)
⑦ 하나님의 채찍 (신 28:56; 대하 26:20; 렘 27:8; 44:13)

(1) 심령건강 관리 (Soul health Control)
영혼은 인간의 영적 생명인고로 이 영적 생명이 무엇보다도 귀중하며 이 영혼의 건강으로 하나님의 나라를 유업으로 받을 수 있다
(Soul is a spiritual life of human being. In this sense the soul is spirit because he consists of two parts so called soul and flesh).
1) 영의 건강 (Health of the Soul as spirituality of human being)
1. 영감의 문제 (Inspiration) : getting through piety life)
(1) 설교영감 (preaching inspiration)
(2) 교육영감 (educational inspiration)
(3) 치리영감 (discipline inspiration)
2. 영력의 문제 (spiritual power) : getting through continuous prayer
(1) 설교영력 (preaching power)
(2) 기도영력 (praying power)
(3) 신유능력 (healing power)
(4) 영적권위 (spiritual authority)
3. 영적 질병 문제 (Spiritual sickness)
(1) 영적 성장의 저해 (spiritual growth barriers)
(2) 영적 성숙의 저해 (spiritual maturity barriers)
(3) 영적 훈련의 저해 (spiritual follow-up barriers)
4. 영적 속임수(기만) 문제 (spiritual deception)
(1) 사단의 올무 (devil's traps)
(2) 사단에 사로잡힘 (captivity by Satan)
5. 영적 건강관리의 방법 (The Ways of Spiritual Healing)
(1) 영적 질병의 치료 (Healing of spiritual diseases)
① 원인 진단 : 하나님의 말씀에 의하여 (diagnosis of the causes of the spiritual diseases by using the words of God)
② 원인 제거 : 성령에 의한 회개를 통하여 (removal of the causes of the diseases through repentance by the Holy Spirit)
③ 빈 마음과 영혼을 채워야: 하나님의 은혜와 사랑으로 충만하게 (fill the grace and love of God in the empty mind and soul).
(2) 성령의 영감 회복 (restoration of the inspiration of the Holy Spirit)
① 영의 양식의 공급 (feed the spiritual bread: the words of God)
② 경건 생활 훈련 (training for the godly life: sanctification)
(3) 영력의 회복 (Restoration of spiritual power by the Holy Spirit)
① 기도생활을 통하여 (through prayer life)
② 전도훈련을 통하여 (through evangelism training)
③ 독경을 통하여 (through the Bible reading)
④ 찬양을 통하여 (through praising the Lord God)
[Con] 심령건강 관리를 잘못하여 하나님과의 교제가 온전치 못하면 영감과 영력이 약화되거나 영적 감화력을 상실하게 되어 목회에 치명적인 문제가 야기되기 때문에 속히 영적인 건강을 회복하도록 노력해야 한다
(If pastor doesn't have good relationship with God because he did not control his soul health, he must lose his spiritual power and his inspiration. Therefore he must restore his relationship with God the Lord).
2) 정신건강 상태 / 정신위생 (State of Spiritual Health / Mental Hygiene)
(1) 목회자의 정신적 문제 (problems of the pastor's mental hygiene)
목회자가 정신이 건전하지 못하면 목회생활에 치명적인 문제가 야기된다 (If pastor has mental problems, his ministry faces crucial problems).
1) 정신 산만의 문제 (Mental disorder problems)
① 설교에 미치는 영향 (effects on the preaching)
(1) 메시지의 비전을 볼 수도 받을 수도 없음: 영감의 약화로 인하여 (he cannot see and receive a vision of message from God)
(2) 설교작성을 체계적으로 할 수 없음: 정신집중의 약화로 인하여 (he cannot make the systematic sermons due to the weakness of a concentration).
(3) 설교할 때 횡설수설하게 됨: 설교의 테마(중심)를 잡지 못하고 놓쳐버려서 (he must talk a nonsense of random because he does not catch the theme).
(4) 설교의 의욕이 떨어짐: 영감과 영력의 약화로 인하여 (lack of spiritual power/설교의 의욕이 떨어지면 확신 있고 능력 있는 말씀을 증거 할 수 없음).
(5) 일할 의욕이 떨어짐: 정신력과 체력까지 무력해짐으로 (he may lose his desire to preach because he loses his spiritual and physical power).
② 교회관리 문제 (Church management problems)
(1) 사람관리 문제 (people management problem)

① 목회자의 스트레스 문제 (pastor's stress/tension)
과도한 정신 노동으로 burnout (medical problem: brain wave cycle: 45/18/5 frequency).
목회자가 긴장의 연속으로 스트레스를 받게 되어 영육간의 건강을 해치게 되고 영육간의 건강을 잃게 되면 영육간의 사역을 할 수 없게 된다. 결국 스트레스로 목회활동에 심각한 영향을 미치게 되고 경우에 따라 목회활동을 포기할 수밖에 없을 때도 있다(Rev. Park)
② 목회자 가족의 스트레스 문제 (Stress of Pastor's family)
목회자의 긴장과 스트레스는 목회자 가족들에게까지 이어져 가정생활에 치명적인 영향을 미치게 된다. 이로 인하여 사모는 물론 자녀들까지도 주의 일에 회의를 느끼게 되고 자신들의 진로를 세상으로 돌리게 되는 경우도 있다.
3) 정신산만증의 치료 (Treatment of mental disorder)
① 소극적인 방법: 정신위생 습관 (mental hygiene habit)
(1) 정신안정 (mental stability)
1) 충분한 수면 (sufficient sleep)
2) 명상, 묵상, 묵도 (contemplation, meditation, silent prayer)
(2) 정신통일 훈련 (mental concentration training)
1) 정신욧법 (psychotherapy, mind control)

② 적극적인 방법: 정신적 영적 치료 (mental and spiritual cure)

[Con] 이 문제를 해결하기 위하여 두 가지 방면에 유의해야 한다.
(1) 정서생활의 습관화 (emotional life): emotional control을 통하여 emotional comfort를 유지해야 한다.
(2) 기도생활과 은혜생활로 사명감 충만 (Sense of mission)
1) 정신통일 훈련으로 집중력의 회복
2) 성령의 도우심으로 영력을 회복
(2) 육체건강 관리 (Physical Health Control)
인간생활은 언제나 종교생활과 육신생활을 직접적으로 연계시켜서 생각할 수밖에 없다. 그 이유는 인간이란 육신을 가지고 있기 때문에 항상 utopia적인 것만 생각할 수 없기 때문이다 (Arnold Van Gennep, anthropologist)
그러므로 어떤 학자가 말하기를 “목사가 자기 몸을 관리하는 것은 목사가 하나님의 성전을 관리하는 것과 같다”고 했다.
1) 교회사적 고찰 (Church historical survey)
① 스토익 파의 금욕주의 (asceticism of Stoicism) = 자학 (masochism)
(유물론, 반유신론, 순 인본주의 사상: 우주는 원자의 우연적 운동에 의한 진화체라고 주장)

② 에피큐리안 파의 쾌락주의 (Epicureanism, hedonism) = 최고의 선 (the highest good / summum bonum).
(명목론, 물활론, 물심일원론, 일종의 유심론, 범신론: 영혼은 우주의 일부분이라고 주장함).
(1) 신을 두려워하지 말라, 신은 인간 세계를 다스리지 않는다.
(2) 사망을 두려워하지 말라, 사망은 인간을 감미로운 잠으로 인도할 것이다.
(3) 먹으라 마음껏 먹고 마셔라, 이것이 인간의 행복이요 최고의 선(the highest good)이다

[II] 목회자의 인격관리 (Personification Management)
(1) 인간관리 문제: 인간관계에 있어서 목회자가 모든 사람에게 인격적으로 존경을 받아야 한다. 만약 목회자가 인격적인 감화력을 상실하면 목회하기 어렵게 된다.
1) 학자들의 경우 : 지적 감화력 (학문 전달에 중점)
2) 부흥사의 경우 : 영적 감화력 (일주일 천사노릇)
3) 목회자의 경우 : 인격적 감화력 (항상 생활을 같이 해야 하니까)
(2) 인간의 자기인식 문제: 인간이란 자기인식(self-recognition)을 요하며, 자기동일화(self-identification)가 이루어져야 한다(Erikson). 이것은 인간의 지적감화력과 인격적 감화력을 뜻하는 것이다.
1) 자기인식(self-recognition) : 자기에 대한 지적 이해와 확인
2) 자기동일화(Self-identification) : 자기의 인격적 표현 및 감화력
① 인간의 인격화 (human personification)
② 신앙의 인격화 (religious personification)

(3) 목회자의 권위 문제 : 다분히 그의 인격에 달려 있다. 영적 권위는 하나님에게서.
